Abstract

The dynamic changes in the work environment require companies to have human resources who are not only capable of maintaining work safety, but also able to adapt to various changes in work situations so that performance remains optimal. In this context, work safety culture, transformational leadership, and motivation are factors that can influence job satisfaction, which in turn has implications for improving the adaptive performance of employees. PT.XYZ Indonesia, located in East Kalimantan, is a company engaged in oil and gas services that faces challenges in strengthening its workplace safety culture and improving the adaptive performance of employees in departments with a high level of complexity, namely Wireline and Perforating (WP) and Sperry Drilling. This study aims to analyze the influence of work safety culture, transformational leadership, and motivation on adaptive performance with job satisfaction as an intervening variable. The research method uses a Structural Equation Modeling (SEM) approach based on Partial Least Square (PLS) through SmartPLS 4.0 software. The research population consisted of 115 employees in the WP and Sperry Drilling Departments, with a sample of 90 respondents determined through Simple Random Sampling using the Slovin formula. Data were collected using a Likert scale-based questionnaire. The results showed that workplace safety culture, transformational leadership, and motivation had a positive and significant effect on job satisfaction. Furthermore, transformational leadership and motivation have a direct positive and significant effect on adaptive performance, but work safety culture does not have a positive and significant effect on adaptive performance. In addition, job satisfaction acts as a positive and significant mediating variable in bridging the influence of work safety culture, transformational leadership, and motivation on employee adaptive performance.
